The countdown has started! Many leaders working for Centra know the meaning of the words "Compensation Overhaul". It is a roadmap that started in the Fall 2022 and will culminate in pay equity and market adjustments in May 2024. The work is guided by these principles: 1.    Planning. 2.    Clarity through transparency. 3.    Process Consistency. 4.    Fairness. 5.    Purpose. 6.    Pay equity. 7.    Leadership accountability. Thanks to organization-wide support for the work, HR has created a compensation program and capability that will be a game changer for Centra's workforce and culture. Centra has implement standard pay structures and policies, clear criteria for promotion, and standardized documentation of compensation to minimize room for bias. Communicating clearly about pay equity is nearly 13 times as important for employee retention and engagement as talking about “high levels of pay and benefits,” according to a March 14 report from The Josh Bersin Co., a human capital advisory firm. "While most companies know they must increase pay during times of inflation, they do not understand the problems they create when people feel the system is unfair,” Josh Bersin said. Nobody said it was going to be easy. But with a thoughtful and flexible plan, collaboration, communication, and execution, success is around the corner, with Centra Human Resources leading the charge! https://lnkd.in/guDNApzR.

I loved how this article brought forth the strategic advantages enabled by collaboration between seemingly disparate elements of a business. Taking an approach to culture and development that sees goals as congruent and multi-faceted leads to better outcomes for all involved parties. One of the biggest lessons I learned about myself was seeing my own qualities reflected in leaders I worked for. For many years I leaned heavily on my charisma to get me in the door; the door of the company, the door of the employees’ trust, my own career growth, etc. As I progressed in my career I realized how many big time CSuite execs were also charismatic. I watched executive level, charismatic leaders repeatedly come to a meeting or discussion unprepared, and they attempted to use their charisma as a crutch. I saw myself reflected back at me in those moment. Whether it was being unprepared, uncomfortable, or out of my depth, I leaned on my own charisma instead of being vulnerable and honest. I’ve learned how to say things like, “I did not prepare enough for this today, and I’m sorry I wasted our time. I don’t want to bullshit this, can I try again with you tomorrow?” or “I’m really uncomfortable with where this is going and I’m feeling the need to convince you instead of conflict with you. Can you help me in this moment by telling me how we can healthily conflict right now?” Charisma (or the Rizz as the kids say) is an attribute that is powerful and needed. It can also be a crutch that removes authenticity from any space. I’m doing my best to keep authenticity in every room with me so my charisma can be used for encouragement and inspiration instead of masking my own struggles. May employees feel safe mirroring that authenticity and vulnerability each time they come to me. #HRCommunity #Management #Leadership #LeadershipQualities #Vulnerability

#SHRM24 take-aways (in no particular order): 1. SHOW UP- If you commit to something then you should follow through, even if you’d rather do something else last-minute. You have know idea how many people may have been counting on you to come through for months. 2. AI isn’t something to be afraid of, but it is something to be knowledgeable of. Be aware of how biases can impact the way AI works in your organization 3. Be authentic. Be yourself. The people you support will see right through the BS. 4. All are welcome. Diversity is real and we’re all unique and different. Embrace it. 5. The free T-shirt lines are always a mile long. It doesn’t matter when you visit the expo hall, everyone turns out for free shirts. #hr

Over the past decade as an executive in People Ops/HR leadership, my colleagues have become familiar with my two "Culture Mantras": "EQ > IQ" and "People over Policy." Recently, I had a conversation about workplace culture with a fellow People Ops/HR executive whom I greatly respect. He believes that hiring the "right" people organically creates a great work culture. However, I disagree. A successful work culture, like any other aspect of a business, requires intentionality, clarity, and defined results. While there is much research and different approaches in this area, I have found the steps to great workplace culture to be straightforward: 1. Define the workplace culture you desire, ensuring alignment with that definition across leadership. This includes articulating the mission, values, and team members' desired and undesired actions. 2. Embed your values into processes. For example, hire for EQ/trainability rather than just test scores, promote team members who deliver results while supporting others, and ensure executive leaders are exemplary individuals, not just talented professionals. 3. Measure the culture's performance. Use a reliable tool (e.g., Lattice, Culture Amp) to gather quantifiable data from team members consistently. Develop a specific Action plan to address areas of concern and then periodically report, and measure the results of your Action plan, if any. Let me note that the three steps above are in no way novel or ideas/steps that are uniquely mine; rather, I think it is sometimes just helpful to have complicated matters laid out plainly. Also, before anyone says, “Oh, it’s that easy to build culture, huh?” I’m obviously aware (from my own experience) that implementing the above-mentioned steps is exponentially more challenging than just listing them. The good thing is that once you establish and maintain an amazing culture, the business impacts will be tangible and long-lasting. I (based in large part on amazing teams I’ve had the honor to lead) have been a part of two organizations that, in the span of 12 months, saw eNPS scores and Engagement Scores rise over 50%. In both cases, we saw increased performance (as defined by specific metrics/OKRs within departments), low regrettable attrition, and better business results.
